Job Attitude Research Paper
Productive Behavior and Counterproductive Behavior
At Applebee’s, a positive attitude is essential to the goal of the organization.
Employees are expected to always smile and display a friendly attitude in order to ensure the
guests feel welcome. When employees do not have a positive job attitude it can create many
different challenges. Job attitudes can be influenced by the five dimensions of personality such
as openness, consciousness, extraversion, agreeableness, and neuroticism. In this research
project, the characteristics of openness to experience, consciousness, and extraversion will be
examined in order to understand their impact on employee performance.
One important topic impacting the organization involves the attitudes of employees and
their impact on performance and productivity. In a diverse workforce, there will be many
different attitudes present due to differing personality characteristics. In today’s global and
competitive environment, the general consensus is that organizations capitalize on diversity are
likely to perform better than organizations without the advantages that diversity brings (Mkoji &
Sikalieh, 2012). The challenge with diversity is different personality dimensions result in
different attitudes.
The target population of this study will be employees from Applebee’s. A sample of the
population will be taken in order to understand which personality dimensions are closely related
to employee performance. Employees will be given a personality assessment using the big five
personality dimensions to develop an understanding of the employee’s strongest personality

dimension. Next the employees past job performance will be measured to determine which
personality dimensions lead to better employee performances and higher productivity.
Understanding the employee’s personality is essential for predicting important organizational
aspects, such as like job satisfaction and job performance.
The Five Factor Model (FFM) personality dimensions develop out of research by several
theorists. The five broad personality traits described by the theory are extraversion,
agreeableness, openness, conscientiousness, and neuroticism (Mkoji & Sikalieh, 2012). Each
dimension encompasses a broad amount of personality traits. Extraversion encompasses traits,
such as being talkative, energetic, friendly, outgoing, and assertive. Agreeableness includes
personality traits, such as compassion, sympathetic, kind, and affectionate. Open to experience
includes traits, such as being imaginative, insightful, and creative. Neuroticism can include
emotional stability, but it can also include the opposite that includes moodiness, anxious, and
tense.
While extraversion would be an important trait for employees at Applebee’s directly
interacting with guest but in the diverse organizational setting, the job attitudes findings of
openness to experience and consciousness would provide the most benefit. When an employee is
open to experience, they are more willing to think outside of the box. According to Mohan and
Mulla (2013) openness to experience indicates a high level of intellectual and emotional.

This study showed that customers who have a high degree of extraversion report their
experiences in a positive way. When these same customers who report a degree of extraversion
in their personality meet employees who exhibit traits of extraversion they also report a more
satisfactory dining experience. “The demonstrated relationships among personality,
consumption-based emotions and satisfaction offer insight into fundamental and stable
differences in how consumers process consumption experiences. They not only confirm previous
findings that emotions play a crucial role in satisfaction, but also reveal their dependence on
customers’ individual predisposition” (Matzler, et. al., 2005, p.37).
While extraversion would be an important trait for employees at Applebee’s directly
interacting with guest but in the diverse organizational setting, the job attitudes findings of
openness to experience and consciousness would provide the most benefit. When an employee is
open to experience, they are more willing to think outside of the box. According to Mohan and
Mulla (2013) openness to experience indicates a high level of intellectual and emotional
development in a person. The personality traits associated to openness are beneficial to the
organization especially since the employee provides critical characteristics of the high performer.
For those in the hospitality industry, extraversion is a trait that seems to be overlooked in
testing. “The study of Tews, Stafford and Tracy (2011) and Tracey et. al. (2007) showed that the
industry looks for people scoring high on agreeableness, conscientiousness and emotional
stability (low on neuroticism). The model shows these are important: however, managers fail to
look for extraversion, which turned out to be related to genuine hospitableness” (Pantelidis,
2014, p.64).

Farfan (n.d.), “The Applebee’s mission statement, vision and values are those of its parent
company, Dine Equity, which focus Applebee’s franchisees and employees on the one key aspect
of the Applebee’s dining experience that is the most important. The Dine Equity (and Applebee’s)
vision is: “Dine Equity unites great franchisees, brands and team members to create the world’s
leading restaurant company, one guest experience at a time.” (4).
Hypothesis
An important hypothesis of this designated research applies the factors of openness to
experience, consciousness, and extraversion, towards exemplifying the qualifications of a
productive employee. These essential components make up the foundation for leading a healthy
lifestyle in the workplace, as well as forming important connections with others. It’s important
that each worker is able to bring out the appropriate type of job attitude and performance that is
required for the interactions with the customers. This type of research also not only examines
one’s behavioral patterns in the workplace but also identifies its’ consistency with one’s
personality traits.
Conclusion
Positive attitudes and behaviors contribute to a positive work environment that is
conducive to the success of any restaurant. Openness to new experiences, awareness or

consciousness of all experiences, and extraversion is what most employers are looking for from
employees. Counterproductive behaviors have a negative impact on the organization, employees,
and the customer. It is essential to take measure to immediately address any counterproductive to
ensure the company is not negatively impact. Productive employees provide endless benefits to
the organization by ensuring tasks are completed and company goals are met. Productive
employers are high performers while employees displaying counterproductive behaviors cause
additional challenges for the organization. The successful organization will have productive
employees not employees with counterproductive behavior.
